Energy Leadership Index assessment (ELI)

An attitudinal assessment rather than a personality test. It measures how you perceive and respond to your world under ideal conditions and under stress, and gives you a clear path to a more constructive default.

  • MeasuresYour energetic profile across seven levels, from catabolic (draining) to anabolic (building), under normal conditions and under stress.
  • Used forIndividual coaching baselines (included in the Accelerate and Transform programs), leadership presence, stress response and team energy work.
  • DebriefA dedicated debrief session with Anna Barnhill, MCC: your default level, your level under stress, what triggers the shift, and the practices that move it.

Beyond personality

Leadership effectiveness begins with a fundamental truth: your perception creates your reality, and your reality shapes how you lead. The Energy Leadership Index measures something traditional assessments miss, the energetic lens through which you perceive and respond to your world.

Instead of categorizing who you are, it reveals how you are showing up, under both ideal conditions and stress, and provides a clear pathway to raise your leadership impact.

Self-awareness is where it starts. Most people believe they are self-aware, yet research published in Harvard Business Review (Tasha Eurich, 2018) found that only 10 to 15 percent actually meet the criteria. That gap is the single biggest opening for a leadership breakthrough.

The science behind energy

Energy here is not mystical. It is measurable: the patterns of perception, attitude and behavior that determine how a leader responds to challenge and opportunity. A leader’s perceptual patterns shape the responses of their team, either triggering threat responses that reduce cognitive function or the psychological safety that supports collaboration and innovation.

For analytically minded leaders the ELI provides what other instruments lack: a metric-driven framework linking internal perceptual filters to external results, with patterns that can be shifted through evidence-based coaching and tracked over time.

The instrument was developed by iPEC, the Institute for Professional Excellence in Coaching.

The seven levels

  • Level 1, Victim. Feeling trapped, blame and doubt. Reactive decisions, conflict avoidance, disengagement.
  • Level 2, Fighter. Anger, combativeness and opposition. Power struggles, win-lose thinking, eroded psychological safety.
  • Level 3, Rationalizer. Accountability, forgiveness and release. A problem-solving focus, less drama, more clarity.
  • Level 4, Caretaker. Compassion, service and genuine care. Strong relationships, trust and engagement.
  • Level 5, Mutualist. Win-win thinking, opportunity seeking and synthesis. Creative problem solving and collaborative leadership.
  • Level 6, Visionary. Intuition, joy and passionate creation. Inspiring leadership and exceptional engagement.
  • Level 7, Creator. Complete objectivity, wisdom and fearless creativity. Clarity, strategic foresight and presence.

Levels 1 and 2 are catabolic: they constrain and drain leadership capacity. Levels 3 to 7 are anabolic: they expand possibilities and build it. Unlike fixed traits, these are dynamic states you can learn to recognize, shift and sustain.

What changes at three levels

The individual leader gains strategic self-awareness (which thought patterns limit or accelerate impact), stress-response mastery (the specific triggers that drain energy and the early warning signs), an authentic presence that comes from higher energy states rather than adopted techniques, and better decisions made from a more expansive state.

The team sees how the leader’s energy shapes its climate, learns to shift interactions from catabolic to anabolic, turns conflict into a source of better outcomes, and builds the conditions for engagement and cross-functional collaboration.

The organization can identify the predominant energy levels in its culture, address the systemic patterns that drain it, and build change initiatives that account for perception as well as process, so transformation accelerates rather than stalls.
